Unfortunately, in addition to the well-documented biases that keep many executives from calling us back, there are a series of oddly specific ones, like being born with the name Casey Smith for instance.The good folks over at Zetysent over a selection of fictitious resumes (which were identical in every aspect other than the applicantsnames), to 910 employers. Eighty-one percent of the employers involved were Caucasian, 7% were African-American, 6 % identified as Hispanic, and 6% said they were Asian or Asian-American. As you can see, Poor Destiny Jackson expressed some of the lowest percentages. When queried as to why, the most consistently cited explanation was, lack of education-remember all applicants had the same exact resume. The most significant percentage of employers said they did not intend on giving Jose Vasquez a callback. One hundred and four recruiters passed on Vasquez to be exact, 49 of which were men and 55 of which were women.Conversely, Malik Washington was found to be the most likely to receive a callback. One hundred and seventeen hiring managers said theywould do so-62 and 55, male and female employers respectively.It wasnt just the perceived gender of the applicant that affected call back rates the gender of the employer seemed to bear a pretty consistent weight on the decision-making process as well. On balanc e, the hiring managers involved were more likely to callback applicants with names that implied that they were of the opposite sex, which is perhaps why some gender-neutral names were found to be particularly polarizing.Interestingly enough, the hiring managers that said they would not give these samples a callback frequently cited lack of experience.As previously highlighted, Casey Smith, a name that can easily belong to an applicant of any sex, was 82% less likely to get a call back than applicants with female names and 84% less likely to get a callback from applicants with male names. More specifically, women hirees were 91% likely to give Casey a callback compared to the 71% of male employers that reported planning to do so hypothetically.Unfortunately, no definitive conclusion can be drawn regarding the effect a name as on hiring probability, though the fact that it does, to at least some degree, certainly is cause for concern. Becoming a new parent is a huge undertaking, andthe situation becomes infinitely more challengingfor parents forced to take unpaid family leave.Whats perhaps most frustrating is the abundance of research that often goes ignored. These studies i llustrate how beneficial paid parental leave can be not just for parents, but also for children, society, and companies, too.Luckily for some, a few companies have taken note. At Netflix, for example,new moms and dadscan take off as much time as they want during the first year after their childs birth or adoption.But while extended paid leave for new parents is ahot trendformajor tech giants, only 35% and 29% of companies offered some paid maternity and paternity leave, respectively, in 2018, according to theSociety for Human Resource Management.Under the Family and Medical Leave Act (FMLA) of 1993, qualifying American parents are guaranteed 12 weeks of family leave to care for a new child.While the law requires companies with 50 or more employees to provide new parents with 12 weeks of leave, it doesnt require this leave to be paid. In fact, the US is theonly countryin the developed world that doesnt mandate paid maternity leave.This policyis also restricted to full-time employees who have been with the company for more than a year, which, all told, applies to about 60% of workers in the US.The US Department of Agriculturefinds that parents spend, on average, between $12,350 and $13,900 a year on child-rearing expenses. And big-ticket items like furniture and medical expenses add up quickly. Without the guarantee of paid leave while caring for a child, many new parents are faced with the choice between economic hardship and returning to work prematurely.People who dont get paid leave often have a hard time making ends meetAccording to a2012 report from the US Department of Labor on family and medical leave, about 15% of people who were not paid or who received partial pay while on leave turned to public assistance for help. About 60% of workers who took this leave reported it was difficult making ends meet, and almost half reported they would have taken longer leave if more pay had been available.Support for motherhood shouldnt be a matter of luck it should b e a matter of course, YouTube CEO Susan Wojcicki wrote inan op-ed for the Wall Street Journal. Paid maternity leave is good for mothers, families and business. America should have the good sense to join nearly every other country in providing it.Wojcicki reported the rate at which new moms left Google fell by 50% when in 2007, the tech giant increased paid maternity leave from 12 weeks to 18 weeks. Mothers were able to take the time they needed to bond with their babies and return to their jobs feeling confident and ready. And its much better for Googles bottom line - to avoid a costly turnover, and to retain the valued expertise, skills, and perspective of our employees who are mothers.In 2004, California became the first state to implement a paid-family-leave policy that enabled most working Californians to receive 55% of their usual salary (up to $1,104) for a maximum of six weeks.Since then, only New Jersey and Rhode Island have actualized similar programs. (Starting in 2020, W ashington state will require employers to provide some paid parental leave.)Paid family leave may benefit businessesAccording to areport from the Presidents Council of Economic Advisers, more than 90% of employers affected by Californias paid family-leave initiative reported either positive or no noticeable effect on profitability, turnover, and morale.Anotherstudy, from the Center for Women and Work at Rutgers University,found that women who took advantage of New Jerseys paid-family-leave policy were far more likely to be working nine to 12 months after the birth of their child. Strategic planning is rarely strategic and most frequently results in pages and pages of plans that sit unused in senior leaders desk drawers. Almost every HR practitioner has been a part of an unsuccessful strategic planning process- or has been asked to participate too late to have any impact on the success of the process. Problems with Strategic Planning Many companies fail to implement their strategic plans for reasons such as the following. In a fast-moving, fast-changing industry, you can create an overall compass for your direction. You can put together operational plans. You can set goals. But, sales, your industry, your competition, upgraded products- yours and your competitors, your ability to fill growth created positions, and more, make strategic planning, in the traditional sense, problematic. No sooner do you set up a plan, than one of these variables changes, and you need a new plan. At a mid-sized manufacturing company, the plant manager held an offsite strategic planning meeting that felt a lot more like the prioritization of to-do lists. But, at least, the to-do lists were yielding clear priorities for the companys success. The employees were enthusiastic about having actual priorities so they didnt feel as if they were failing all of the time.The company owner met with the participants a week later, expecting to find happy, excited employees working on the chosen p riorities. Instead, he found sad employees wallowing in too many priorities. As soon as they were back to work after setting priorities, their plant manager had informed them that the prioritization of objectives as A, B, or C, was great.However, all of the stuff was important and had to get done. Thus, the priorities were ignored and each employee made baby steps forward on each of their too many objectives. And, when everything is a priority, nothing is really a priority. And, employees lose their way. More Pitfalls in Strategic Planning In several companies, strategic planning was leuchtdiode by a strategic planning facilitator who was brought in to help the companies with their planning. When strategic planning sessions are facilitated by consulting companies, the consultants frequently recommend and request 50-60 pages of research about competitors, markets, and current company measurements.While you can laud such a systematic approach, small- to mid-sized companies rarely have all of this data collected nor do they have the ability to utilize it effectively in planning. The amount of time invested in the research plus the time invested in the actual planning is excessive. Thus, they render all of the hours of work as meaningless regardless of the skill of the facilitator. Second, many companies lack the ability to execute strategy. For whatever reason, they make great strategic plans and then, fail to create the specific framework necessary for strategic planning follow-up. Without a follow-up framework and accountability system, action items and follow-up plans and actions that make the execution of the strategic plan a success, dont happen. Finally, even if the senior managers adopt a strategic plan, they rarely do the work that is necessary for a plan to become adopted and implemented across the company. Employees want to be a part of something that is bigger than themselves. But, just because the big boss says, x is our direction, that is not e nough for employees to do the work needed to get to x.The senior leaders, starting with their direct reports must work with each level of the organization so that employees understand and can act on the specific tasks needed for their jobs. The more personalized and close to home this planning occurs, the better. Involving every employee can help your strategic planning achieve results.
